Composition – the right person, set into the structure that already exists

The structure is there. One element is missing.

We do not search for people first. We assemble the form, and then find the person who fits it.

One person. Exactly in place. After that the structure needs no explanation. It holds.

When Composition is the right state

The decision to change has been made, and the place that needs filling is named.

Usually one of these. A CEO or CFO replacement in a portfolio company after a change of phase. The first C-level hire into a company that has so far been held together by its founder. An operating partner or a chairman brought into a structure where the board has been a formality. A dependency on one person, named in The Mirror or in Dark Room, that has to be closed. A role that conventional recruiting has tried to fill twice, and both times the person did not stay.

A job description exists. The problem is not the description. It is that it describes a function, not a place in the system.

Form first, then the person

Before anyone is approached, we define what the place has to hold: which decisions belong to it, whom it has to align with, whom it must not get in the way of.

Then we read the system the person will enter. The rhythm of decisions. Where influence actually sits. The real reporting lines, which are rarely the drawn ones.

Only then does the search begin. Most failed executive hires are not the wrong person. They are the right person set into a place that was never defined, and the board discovers it disagrees about the role at the offer stage or in month four.

The search, and what we test

Not a funnel of two hundred profiles. A few people whose configuration matches the shape of the place, approached one at a time, discreetly.

We do not test the CV. We test how the person makes decisions, how they hold tension, how they enter someone else's structure. Structured conversations built on real situations. A piece of real work: a plan for a genuine problem the company faces, presented to the people who will actually judge it. References we choose, including former boards and investors, not the names the candidate offers.

The track record tells us what was possible once, in one environment. We are interested in what the person can grow into here.

What Composition is not

It is not recruiting to a job description. If the place is not defined, we define it first, or we do not start.

It is not a database search. The people who fit a place like this rarely surface through standard channels, and we do not post the role.

It is not a shortlist of ten. Two or three people who genuinely fit, or an honest conversation about why the place, as described, cannot be filled.

It is not a candidate on probation. The person we bring in is part of the form from the first day, and we stay until the form holds.

Two ways in

Many companies come to Composition from The Mirror or Dark Room: the reading has already shown the place, and the decision to fill it has been taken.

Some come directly, with a request for a person. That is the most common way companies find us, and it works, on one condition: the reading of the place and its surroundings is built into the first two weeks. We talk to the owner, the board and the people the new executive will work alongside before we talk to any candidate.

Where the owner, the CEO and the board are not three different people, we settle at the start who defines the place and who decides. A person hired into an unresolved disagreement is the person who pays for it.

Format

Eight to twelve weeks to a signed offer. Then, once the person has started, three months alongside, until the structure holds without us.

One of Createria's managing partners runs the search personally, from the first conversation to the end of the three months. No hand-off to a research team, no account manager.

Discretion is structural. Candidates are approached individually and told only what they need to know at each stage. Nothing about the search is public, and the people we speak to inside the company know that what they tell us is used to read the place, never to evaluate them. Who receives the map of the place and the candidate assessments is agreed at the start, because the person who commissions the search, the person who pays for it and the person the executive will report to are not always the same.

This is how a fund with a role no agency could read closed two positions in under two months, and then kept building.

What you receive

One person, set into the structure. Not a candidate on a trial period, but part of the form.

A written map of the place: what it holds, where its boundaries are and the signals by which you will see that the form has come together, or that it has not.

Two ways forward, both of them real. The person takes the place, and the system gains the coherence it was missing. Or the search shows that the place was wrongly described, and the decision goes back to the level of structure before anyone is hired by mistake.

How it starts

One conversation, 45 to 60 minutes, with one of our managing partners. No deck, no form. We check that the place is real, that the people who will define it are ready to do so and that our way of working is compatible with yours. If we do not see the point, we will say so plainly.

The same partner then reads the place, runs the search and stays for the first three months.
